Resumen

Introduction: The study of organizational climate in higher education institutions is key due to its impact on the motivation, performance, and productivity of its members. In this context, the research focuses on analyzing the perception of high-performance researchers on organizational climate and its relationship with scientific productivity at a public university in northern Chile. Methodology: A qualitative analytical approach was adopted. Participants were selected using inclusion criteria that prioritized research experience and relevance. Data collection was carried out through semi-structured interviews conducted in person between November 2024 and January 2025. Results: Researchers perceive a largely positive organizational climate for scientific activity, although they identify structural barriers and administrative bureaucracy that interfere with research work and affect scientific productivity. Discussion: These conditions point to tensions between research potential and institutional obstacles, underscoring the need for more efficient and stimulating organizational environments. Conclusions: There is an urgent need to implement institutional strategies that mitigate the barriers identified and foster an organizational climate conducive to positioning the university on the international stage through sustained, high-quality scientific productivity.
